چکیده

مقدمه: پژوهش حاضر با هدف تیین و الوویت بندی چالشها و عوامل موثر بر نظام پرداخت مبتنی بر عملکرد به کارکنان بیمارستان های دانشگاهی انجام شد.
روش­ها: پژوهش حاضر از نوع مطالعات کمی بوده که در سال 1399-1400در دانشگاه علوم پزشکی لرستان انجام شد. جامعه آماری شامل1300 نفر و نمونه با استفاده از فرمول کوکران 589 نفر از کارکنان بخش­های درمانی و ستادی بودند. به منظور گردآوری داده از پرسشنامه استاندارد 40 سئوالی به عنوان ابعاد مهم تأثیرگذار بر پرداخت مبتنی بر عملکرد بهره گرفته شد. فرم رضایت آگاهانه توسط همه مشارکت کنندگان تکمیل گردید. جهت تحلیل داده ها از نرم افزار SPSS نسخه 21 استفاده گردید. در بخش آمار استنباطی از آزمون­های ضریب همبستگی، t  تک نمونه­ای و مستقل، تحلیل عاملی اکتشافی و مدل معادلات ساختاری(تحلیل عاملی اکتشافی و تحلیل عاملی تاییدی) استفاده شده است.
یافته­ها: پس از انجام تحلیل اکتشافی، یازده بعد «رضایت شغلی، کار تیمی، امنیت شغلی، تعامل با مسئولین، عوامل فردی، کیفیت زندگی، مدیریت و کنترل، انگیزش و رغبت، تعهد شغلی، متغیر سازمانی و عدالت در پرداخت» شناسایی و مورد تایید قرار گرفت.  بعد کیفیت زندگی کاری با میانگین 78 بیشترین تاثیر را بر عملکرد افراد دارد.
نتیجه گیری: عوامل متعددی بر نظام پرداخت مبتنی بر عملکرد کارکنان بیمارستان­های دانشگاهی تاثیر گذار هستند که از بین آنها بعد کیفیت زندگی کاری بیشترین تاثیر را در تحقق نظام پرداخت دارد.

چکیده [English]

Introduction: The present study aimed to identify and prioritize challenges and factors affecting the performance-based payment system for university hospitals’ staff.
Methods: The present study is a quantitative study conducted in 1400 at Lorestan University of Medical Sciences. The statistical population included 1300 people, and the sample using Cochran's formula was 589 medical and staff departments employees. All participants signed informed consent. The authors used a 40-item standardized questionnaire to collect data. They used SPSS software, version 21, to analyze data through the Kolmogorov-Smirnov test, paired and independent sample t-test, Pearson Product Moment Correlation, heuristic factor analysis, structural equation testing, and Confirmatory factor analysis to check the normality of data distribution and answer the research questions.
Results: After exploratory analysis, eleven dimensions, including "job satisfaction, teamwork, job security, interaction with officials, individual factors, quality of life, management and control, motivation and desire, job commitment, organizational variable, and fairness in payment" were identified and approved. The quality of life as one of the dimensions with an average of 78 has the most significant impact on persons' performance.
Conclusion: Numerous factors affect the payment system based on the performance of university hospital staff. The quality of life has the most significant impact on realizing the payment system.
