چکیده

مقدمه: آسیب‌شناسی صحیح و به هنگام در دانشگاه‌های علوم پزشکی، یکی از مهم‌ترین اقداماتی است که باعث می‌شود مسئولان دانشگاه‌ها همواره از نقاط قوت، نقاط ضعف، فرصت‌ها و چالش‌های موجود در سازمان خود مطلع باشند و اقدامات لازم را به کار گیرند. این پژوهش با هدف آسیب‌شناسی سازمانی در ستاد دانشگاه علوم پزشکی شیراز انجام شد.مواد و روش: این پژوهش از نوع مقطعی بود. 200نفر از کارکنان ستادی دانشگاه علوم پزشکی شیراز، در مطالعه شرکت کردند. روش نمونه‌گیری به صورت طبقه‌ای تصادفی متناسب بود. اطلاعات لازم از طریق پرسشنامه آسیب‌شناسی سازمانی با استفاده از مدل سه شاخگی جمع‌آوری شد. تحلیل داده‌ها با استفاده از نرم افزار SPSS انجام شد.یافته‌ها: عوامل رفتاری با میانگین امتیاز 73/2 و عوامل زمینه‌ای با میانگین امتیاز 34/3 به ترتیب بیش‌ترین و کم‌ترین تأثیر را در ایجاد آسیب‌های سازمانی در ستاد دانشگاه علوم پزشکی شیراز داشتند. از بین زیرشاخه های عوامل ساختاری، سیستم پرداخت با میانگین رتبه  5/2 و میانگین 72/0±21/2 و سطح معنی‌داری 001/0>، از بین زیرشاخه های عوامل رفتاری، امنیت شغلی با میانگین رتبه 03/2، میانگین 93/0±28/2 و سطح معنی‌داری 001/0> و از بین زیرشاخه های عوامل زمینه‌ای، پیمانکاران و مشاوران با میانگین رتبه 31/1، میانگین 70/0±07/3 و سطح معنی داری 19/0 بیش‌ترین تأثیر را در آسیب‌شناسی دانشگاه داشتند.بحث و نتیجه‌گیری: با توجه به این که عوامل رفتاری بیش‌ترین تاثیر را در ایجاد آسیب‌ها نشان داد  به نظر می رسد دانشگاه  بایستی برنامه‌ها و سیاست‌های خود را در ایجاد فرهنگ سازمانی مناسب، انگیزش و رضایت شغلی، اعمال رهبری اثربخش، فراهم‌سازی فرصت‌هایی برای آموزش و شکوفایی کارکنان و ایجاد امنیت شغلی ارتقا دهد. البته حل بعضی از این مسائل فراتر از اختیارات دستگاه‌های اجرایی می باشد و در این زمینه  نقش نهادهای کلان در کشور از اهمیت بسزایی برخوردار است.

چکیده [English]

Introduction: Pathology of organizations is one of the most key actions that make the university officials aware of the strengths, weaknesses, opportunities and challenges of an organization and allows these officials to take the right actions accordingly. Therefore, this study examined the pathology of human resources in staff departments of Shiraz University of Medical Sciences.
Methods: This was a cross-sectional study. Two hundred employees participated in this study. Random sampling was used and the data were collected by an organizational pathology questionnaire based on the three branch model. Data analyzed by SPSS software.
Results: The results showed that behavioral factors (mean = 2.73) and contextual factors (mean= 3.34) had the highest and the lowest impacts on human resources malfunction in Shiraz University of Medical Sciences. Among subsets of structural factors, the payment system (average rank of 2.5, mean=2.21±0.72 and p-value ≤0.001), behavioral factors, and job security (mean rank = 2.03, mean=2.28±0.93 and p-value ≤0.001) and among subsets of contextual factors, customer-orientation (mean rank= 1.31, mean=3.07±0.70 and p-value 0.19) had the most impact on organizational pathology in this university.
Conclusion: Considering that the behavioral factors had the greatest impact to the damages, it seems that the university has to adopt programs and policies in terms of creating appropriate organizational culture, increasing motivation and job satisfaction, adopting effective leadership, providing opportunities for training and development of employees and improving job security for the staff. Indeed, it is worth mentioning that solving some of these issues is beyond the powers of the executive organs, so solving these types of problems at macro-organizational level in the country is of vital importance.
