چکیده

مقدمه: تسهیم دانش عامل مهمی در کسب مزیت رقابتی سازمان­ها به­شمار می­رود. از آنجا که تسهیم دانش شامل تعاملات اجتماعی بین کارکنان می ­شود، سرمایه اجتماعی می­تواند در شکل ­گیری دانش به اشتراک گذاشته ­شده نقش داشته باشد. هدف پژوهش حاضر بررسی رابطه سرمایه اجتماعی با تمایل به تسهیم دانش ضمنی و آشکار پرستاران می ­باشد.
مواد و روش: این تحقیق مطالعه­ ای توصیفی پیمایشی می­ باشد، که از میان 950 نفر پرستار بالینی، 274 نفر با استفاده از روش نمونه ­گیری تصادفی طبقه­ بندی شده به پرسشنامه استاندارد تحقیق (Hau & et.al. 2013) که بر اساس طیف لیکرت تنظیم شده بود پاسخ دادند. داده ­ها به روش تحلیل مسیر از طریق نرم­افزارSPSS15 و لیزرل 70/8 مورد تجزیه و تحلیل قرارگرفتند.
یافته­ها: یافته­ ها نشان داد بین سرمایه اجتماعی با تمایل به تسهیم دانش ضمنی (74/5T=،35/1=β) سرمایه اجتماعی با پاداش (91/4T=،32/1=β) سرمایه اجتماعی با لذت(82/6T=،39/3=β) و سرمایه اجتماعی با تأثیرمتقابل(78/10T=،73/1=β) رابطه مثبت و معناداری وجود دارد. روابط بین لذت با تمایل به تسهیم دانش ضمنی (91/5T=،14/0=β) لذت با تمایل به تسهیم دانش آشکار(13/4T=،08/0=β) و لذت با تأثیر متقابل(64/5T=،10/0=β) نیز مثبت و معنادار است. رابطه بین تأثیر متقابل با تمایل به تسهیم دانش ضمنی (85/2-T=،21/0-=β) معکوس و معنادار است. روابط بین پاداش با لذت(05/2- T=،22/0-=β) و پاداش با تأثیر متقابل(66/3T=،12/0=β) نیز معنادار است. نتایج نشان داد برازش مدل مطلوب می ­باشد.
بحث و نتیجه گیری: سرمایه اجتماعی به صورت مستقیم با تمایل به تسهیم دانش ضمنی و به صورت غیرمستقیم با تمایل به تسهیم دانش آشکار پرستاران رابطه دارد و از میان سه بعد انگیزه فردی (پاداش، لذت، تأثیر متقابل) لذت و تأثیر متقابل می ­توانند در رابطه سرمایه اجتماعی با تمایل به تسهیم دانش به ویژه دانش ضمنی در پرستاران نقش بسیار مهمی داشته باشند اما پاداش تأثیری ندارد.

The Relationship between Social Capital on Tendency to Explicit and Tacit Knowledge Sharing Among Nurses of Namazi Hospital

Background: Knowledge sharing is an important factor in gaining competitive advantage for organizations. Since knowledge sharing involves social interactions among employees, social capital can play a role in the formation of shared knowledge. The aim of this study was to investigate the relationship between social capital and the tendency to knowledge sharing among nurses.
Methods: This study is a descriptive survey. Among 950 clinical nurses, 274 of them responded to a standardized questionnaire survey (Hau & et. al. 2013) which was based on a Likert spectrum by classified random sampling method. The data were analyzed through path analysis using SPSS 15.
Finding: The results showed that social capital with the tendency to tacit knowledge sharing (T= 5.74, β=1.35), social capital with organizational rewards (T=4.91, β=1.32), social capital with pleasure (T=6.82, β=3.39), and social capital with a mutually beneficial effect (T=10.78, β=1.73) had a positive and significant relationship. Relationships between pleasure with tendency to tacit knowledge sharing (T=5.91, β=0.14), pleasure with tendency to explicit knowledge sharing (T=4.13, β=0.08), and pleasure with reciprocity interaction (T=5.64, β=0.10) were also positive. The relationship between reciprocity interaction with the tendency to tacit knowledge sharing (T= -2.85, β=-0.21) was inverse and significant. The relationship between organizational rewards and pleasure (T=-2.05, β=-0.22) and organizational rewards with reciprocity interaction (T=3.66, β=0.12) were also significant. The results showed that fitting the model is desirable.
Conclusion: There is a direct relationship between social capital and tendency to tacit knowledge sharing and indirectly tendency to explicit knowledge sharing of nurses. Moreover, among the three individual incentives (reward, enjoyment, and reciprocity interaction) the enjoyment and reciprocity can have a very important role in the relationship between social capitals and tendency to knowledge sharing, especially tacit knowledge sharing among nurses, but the reward is not really effective.
